Abstract
Purpose: This study aimed to identify the mediating effects of work-family conflict and family-work conflict on the relationship between parenting stress and organizational commitment among married nurses. Methods: The participants included 182 married nurses employed at a university hospital and two general hospitals in the city. The collected data were analyzed using independent t-tests, one-way ANOVA, Scheffé's test, Pearson's correlation coefficient, PROCESS Macro Model 4, and bootstrapping with the SPSS/WIN 25.0 program. Results: Organizational commitment was significantly negatively correlated with parenting stress (r=-.73, p<.001), work-family conflict (r=-.71, p<.001), and family-work conflict (r=-.46, p<.001). Parenting stress showed a significant positive correlation with work-family conflict (r=.74, p<.001) and family-work conflict (r=.56, p<.001). Work-family conflict demonstrated a partial mediating effect on the relationship between parenting stress and organizational commitment, while family-work conflict did not exhibit a mediating effect. Conclusion: This study found that parenting stress, work-family conflict, and organizational commitment are mutually influential factors, with work-family conflict partially mediating the relationship between parenting stress and organizational commitment. The findings can serve as foundational data for addressing parenting stress, reducing work-family conflict, and enhancing organizational commitment among married nurses.
