팀 리더의 임파워링 리더십이 팀원의 직무몰입에 미치는 영향: 개인-직무 적합성과 개인-조직 적합성의 매개효과와 주도적 성격의 조절된 매개효과

Abstract

최근 급변하는 기업 환경의 변화에 따라 조직 구성원들에게 자율성을 부여함으로써 유연한 경영환경 조성을 강조하는 임파워링 리더십이 주목을 받고 있다. 본 연구는 조직구성원의 직무몰입 증진에 밀접한 영향을 미칠 수 있는 팀 리더의 임파워링 리더십을 예측변인으로 설정하고, 임파워링 리더십과 직무몰입 사이와의 관계에서 개인-직무 적합성과 개인-조직 적합성 간의 매개 효과를 확인하는 것이다. 또한, 임파워링 리더십이 개인-직무적합성과 개인-조직 적합성을 거쳐 직무몰입에 미치는 간접효과를 조절할 것으로 예측되는 개인의 심리적 변인으로 주도적 성격을 설정하고, 주도적 성격의 매개된 조절효과를 검증함으로써 임파워링 리더십이 직무몰입에 미치는 영향관계를 실증하고자 하였다. 이를 위해 국내 대기업 및 국내에 사업장을 둔 외국계 대기업 종사자 230명의 설문 응답을 최종분석에 사용하였다. 연구결과 임파워링 리더십은 직무몰입과 정적인 관계가 있고, 개인- 직무 적합성과 개인-조직 적합성은 임파워링 리더십과 직무몰입 간의 관계를 매개하는것으로 확인되었다. 또한 주도적 성격은 임파워링 리더십이 개인-조직 적합성에 미치는영향을 정적으로 조절하는 것으로 나타났다. 아울러 임파워링 리더십이 개인-조직 적합성을 매개하여 직무몰입에 미치는 영향은 주도적 성격에 따라 조절되는 조절된 매개효과를보이는 것으로 확인되었다. 본 연구에서는 조직 구성원의 직무몰입을 강화하기 위해 기업들이 팀 리더의 리더십 행위에 좀더 관심을 가질 필요가 있다는 사실을 보여주며, 이와 관련한 실천적 제언과 향후 연구과제를 제시하였다.

Recently, empowering leadership, which emphasizes creating a flexible business environment by giving autonomy to organizational members, has gained attention due to the rapidly changing corporate environment. This study set up as a predictor the team leader's empowering leadership that can have a close influence on the promotion of organizational members' work engagement and was intended to confirm the mediating effect of person-job fit and person-organization fit in the relationship between empowering leadership and work engagement. In addition, the proactive personality was set as an individual psychological variable that is expected to moderate the indirect effect of empowering leadership on work engagement through person-job fit and person-organization fit. And we tried to demonstrate the influence relationship of empowering leadership and work engagement. by verifying the mediated moderating effect of the proactive personality. To do this, 230 survey responses from domestic and foreign conglomerates were used for the final analysis. As a result of this study, it was confirmed that empowering leadership is positively related to work engagement, and person-job fit and person-organization fit mediate the relationship between empowering leadership and work engagement. The proactive personality also has been proven to positively moderate the impact of empowering leadership on person-organization fit. In addition, it has been confirmed that the impact of empowering leadership on work engagement by mediating person-organization fit has a moderated mediating effect that is moderated according to the proactive personality. This study shows that companies need to pay more attention to leadership behavior of team leader in order to strengthen the work engagement of organizational members, and presents practical suggestions and future research tasks related to this.
