| dc.description.abstract | 목적 본 연구는 유아교사가 인식한 원장의 진정성리더십, 동료교사 및 원장 신뢰, 유아교사 조직몰입 간의 구조적 관계를 분석하고, 원장의 진정성리더십이 유아교사 조직몰입에 미치는 영향에서 동료교사 및 원장 신뢰의 매개효과를 실증적으로 검증하는데 목적을 두었다. 방법 이를 위하여 경상남도에 소재한 공립 및 사립유치원에 근무하는 유아교사 319명을 연구 대상으로 선정하였고, 원장의 진정성 리더십을 독립변인, 동료교사 및 원장 신뢰를 매개변인, 조직몰입을 종속변인으로 선정하여 설문조사를 실시하였고 수집된 자료는 SPSS, AMOS 프로그램을 이용하여 신뢰도 검증, 상관관계, 공분산구조분석, 중다회귀분석을 적용하여 연구결과를 도출하였다. 결과 유아교사가 인식한 원장의 진정성리더십, 동료교사 및 원장 신뢰, 유아교사의 조직몰입 간의 구조적 관계는 유의한 것으로 나타났다. 또한 원장의 진정성리더십이 유아교사의 조직몰입에 미치는 영향에서 동료교사 신뢰, 원장 신뢰의 부분매개효과는 유의 한 것으로 나타났다. 결론 유아교육의 질적 제고를 위해 원장과 동료교사의 신뢰 관계 구축은 필수적이다. 또한 높은 윤리적 판단에 근거한 원장의 진정성 리더십은 유아교사가 유치원 조직에 몰입할 수 있는 좋은 촉진제 역할을 할 수 있다. 따라서 원장의 진정성리더십을 강화 및 함양할 수 있는 방안을 적극적으로 강구해야 할 것이다. | - |
