The Effects of Principal's Servant Leadership on Job Satisfaction through Leader Trust and Organizational Citizenship Behavior

The business and educational environment of secondary schools is undergoing many changes, and uncertainty is increasing. In this environment, organization members must share organizational goals and policies with each other and move together toward achieving the goals. Related studies report that servant leadership that emphasizes sharing, cooperation, and dedication, moving away from traditional bureaucratic leadership, is necessary. This study aimed to examine whether there is a mediating role of leader trust and organizational citizenship behavior in the relationship between principal’s servant leadership and job satisfaction among secondary school members. Data for hypothesis testing were collected using a questionnaire, and the questionnaire items were prepared by referring to previous studies. The subjects of the study were secondary school teachers, and a total of 203 valid questionnaires were collected, of which 90 were head teachers and 113 were regular teachers. The hypothesis was first tested with the entire sample, and then retested by dividing the group into head and regular teachers. We examined whether there was a difference in path coefficients between the two groups. The hypothesis was tested using Smart-PLS. The results of the study showed that all paths were significant in the entire sample, and in particular, there was a partial mediation effect between leader trust and organizational citizenship behavior. However, when the head and regular teachers were separated and retested, only a partial mediation effect of organizational citizenship behavior existed in the head teachers, but a complete mediation effect was found only in leader trust in the regular teachers. Instead, it was confirmed that there was a significant relationship between principal’s servant leadership and leader trust in both groups. Based on these results, the entire sample was the most theoretically and logically appropriate, followed by head and regular teachers. In order to achieve the goals of the school organization, the first thing to do is to raise the level of awareness of regular teachers for each variable to the level of head teachers, and then the level of awareness of head and regular teachers should be raised to the same level as the results of the entire sample group.
