초록
In today's business environment, organizational sustainability and long-term competitiveness have become critical concerns, with employee job satisfaction emerging as a key non-financial performance indicator. However, previous studies have primarily focused on formal training and its direct impact on job satisfaction and other job-related outcomes. This study investigates informal learning as a crucial antecedent of job satisfaction, examining the mediating effect of organizational trust and the moderating effect of clan culture. Grounded in social exchange theory, the study explores how the effect of informal learning on job satisfaction is mediated by organizational trust and how this relationship varies depending on the level of clan culture. Empirical analysis was conducted using data from the 2022 Human Capital Corporate Panel (HCCP II), with a final sample of 8,581 manufacturing employees after excluding 28 cases of invalid responses. The results reveal that informal learning has a significant positive effect on job satisfaction, with organizational trust partially mediating this relationship. Additionally, clan culture significantly moderates the effect of informal learning on organizational trust. These findings provide meaningful implications for the development of human resource strategies and organizational culture initiatives aimed at fostering informal learning, organizational trust, and job satisfaction
