다국적기업 자회사 현지직원의 외국인 임직원과의 사회적 접촉이 조직일체감에 미치는 영향: 본사국과 현지국의 문화적․경제적거리의 조절효과

초록
Fostering organizational identification among diverse employees in multinational corporations (MNCs) is challenging, with organizational communication playing a key role in enhancing mutual understanding and cooperation. This study examines how social contact with foreign managers influences the organizational identification of local employees in MNC subsidiaries and explores how cultural and economic distances between home and host countries moderate this relationship. The survey was conducted with 442 local employees working in 52 MNC subsidiaries in Korea, representing 23 different countries, and the results of this study are as follows. First, social contact with foreign managers was found to influence the organizational identification of local employees positively. Second, cultural distance between the home and host countries was found to weaken the relationship between social contact with foreign managers and organizational identification. In contrast, economic distance between the home and host countries was found to strengthen this relationship. These findings suggest that MNCs should develop tailored communication and contact strategies, taking into account cultural and economic differences between the home and host countries, to enhance organizational identification among local employees.
