The Mediating Effects of Perceived Employability on the Relationship between Perceived Overqualification and Turnover: The Moderated Mediating Effects of Recovery Experiences and Job Crafting*

초록

This study investigates the mediating role of perceived employability in the relationship between perceived overqualification and turnover-related variables. Specifically, it examines how recovery experiences and job crafting moderate these mediating effects. Using survey data from 500 employees in South Korea, the study employed PROCESS Macro to test the proposed moderated mediation models. Results indicate that perceived external employability mediates the relationship between perceived overqualification and turnover intention, while perceived internal employability mediates the relationship between perceived overqualification and organizational embeddedness. Furthermore, recovery experiences and job crafting were found to significantly moderate these mediating effects. These findings provide theoretical and practical insights into managing employees who perceive themselves as overqualified, emphasizing the importance of enhancing employability perceptions and fostering supportive strategies such as recovery experiences and job crafting. Implications for organizational practices and directions for future research are discussed.
