Factors Influencing the Organizational Citizenship Behavior of Nurses in Rural Small and Medium-Sized Hospitals

Purpose This study aimed to examine nurses' perceived ethical climate, job esteem, and burnout in rural small and medium-sized hospitals and determine whether these variables influence organizational citizenship behavior. Methods Data from 162 nurses working in small and medium-sized hospitals with 300 beds or less in city B and province G were analyzed. SPSS 25.0 was used to perform t-test, ANOVA, correlation, and stepwise multiple regression analysis. Results The average age of the participants was 35.63 years old, and 93.2% were female. Perceived ethical climate (r=0.44, p<.001), job esteem (r=0.65, p<.001), and burnout (r=-0.36, p<.001) were significantly correlated with organizational citizenship behavior. The participants’ job esteem (β=0.61, p<.001), clinical experience (β=-.20, p=.002), and education level (β=-1.32, p<.032) were significant predictors of organizational citizenship behavior, and the explanatory power of these variables was 42.0%. Conclusion Job esteem is a crucial variable that influences organizational citizenship behavior. This study reveals the necessity of various measures that enhance job esteem to improve the organizational citizenship behavior of nurses in rural small and medium-sized hospitals.
