초록
This study investigated the effect of work-family conflict on work engagement and the mediating role of ego depletion in the relationship, and then focused on the moderating role of emotional family support in the relationship between work-family conflict and ego depletion. Work-family conflict have negative impacts not only on individuals within an organization but also on their overall work and family life, thus increasing its social significance. However, there is a lack of research on the spillover effect and mitigation strategies for work-family conflict. This study aims to examine an integrative theoretical model based on the conservation of resources theory. The results from 201 married workers with children are as follows. Work-family conflict and work engagement showed a negative relationship, and ego depletion fully mediated this relationship. Also, the moderating effect of emotional family support with work-family conflict on ego depletion was significant. Specifically, the positive relationship between work-family conflict and ego depletion was alleviated in the group with high level of emotional family support. Based on these research findings, we discussed useful theoretical and practical implications for work-family conflict.
