- Abstract
- 본 연구는 국내 우주산업의 집적지인 경상남도 지역 우주산업 근로자의 이직 현상에 대한 구조적 및 심층적 원인을 분석하는 것을 목적으로 한다. 우주항공청 통계자료를 기반으로 국가 인력 현황 및 구조를 진단하고, 질적 분석을 위해 경남지역 우주산업 근로자 총 9명을 대상으로 심층 인터뷰를 진행하였다. 주제 분석(Thematic Analysis) 결과, 근로자의 이직 유발(Push) 요인은 주로 미래 비전 및 기술 투자 부족, 불공정한 평가 시스템, 직무 가치 및 정체성에 대한 조직의 존중 부족으로 수렴되었다. 근로자들은 이직을 통해 높은 수준의 직업정체성(Professional Identity)과 조직정체성(Organizational Identity)을 실현할 수 있는 환경을 추구하는 전략적 이동을 보였다. 이러한 결과는 경남지역 우주산업 기업이 근로자의 숙련도에 대한 공정한 보상 경쟁력 확보뿐만 아니라, 근로자의 정체성을 강화하는 장기적인 비전 및 수평적인 조직 문화 구축이 시급함을 시사한다.
