| dc.description.abstract | Purpose : To investigate the impact of work-life balance on intention to stay among tertiary hospital nurses, focusing on the mediating effect of organizational commitment. Methods : This descriptive study collected data from 171 nurses with at least 12 months of experience in a tertiary hospital between March 10 and April 30, 2023. Instruments included the Work-Life Balance Scale, Nurses’ Retention Index, and Organizational Commitment Questionnaire. Data were analyzed using descriptive and inferential statistics, including regression and bootstrapping, with SPSS Statistics 28.0 and PROCESS macro. Results : Intention to stay varied significantly by age (F=6.60, p<.001) and education level (F=16.00, p<.001). Work-life balance correlated positively with both intention to stay (r=.34, p<.001) and organizational commitment (r=.28, p<.001). Organizational commitment partially mediated the effect of work-life balance on intention to stay (indirect effect=0.31, boot SE=0.10, 95% boot CI=[0.13, 0.53]). Conclusion : Organizational commitment significantly mediates the relationship between work-life balance and intention to stay among tertiary hospital nurses. Enhancing work-life balance and fostering organizational commitment are essential for stabilizing the nursing workforce. | - |
