대학 전임교원의 시간 구성과 정체성 탐색에 관한 협력적 자문화기술지 연구

Abstract

본 연구는 대학 정년․비정년 전임교원 연구자의 시간 구성과 그에 따른 정체성의 의미를 탐색하기 위한 협력적 자문화기술지이다. 연구자들은 2023년 6월부터 12월까지 자신의 시간 사용을 기록하였고 시간 일지, 성찰 메모, 공동 인터뷰 등을 바탕으로 자료를 구성 및 분석하였다. 연구결과로 첫째, 교수의 역할 중 두 연구자 모두 봉사(외부 프로젝트) 영역에 가장 많은 시간을 사용하고 있었다. 하지만 연구자 1의 경우 봉사>연구>경력개발>교육>연구지도 순인 것과 비교해 연구자 2의 경우 봉사>교육>연구>경력개발>연구지도 순으로 시간 구성의 차이가 있었다. 둘째, 연구자 1과 연구자 2는 외부 프로젝트에 대한 시간 할애가 가장 컸다는 공통점이 있으나 연구자 1은 ’경제적 보조 수단’으로써, 연구자 2는 ’일터의 안정화’에 따른 도전과 대학원생의 경력개발 기회라는 점에서 프로젝트의 전개 양상은 달랐다. 셋째, 시간 사용과 관련해 연구자 1에게는 비정년 연구중점 전임교원이라는 지위에 따른 처우, 연구자 2에게는 정년 전임교원으로서 이전보다 복잡하고 다양해진 역할 요구, 자녀 돌봄을 하는 엄마 연구자로서의 지위 등이 주된 영향을 미쳤다. 넷째, 시간 구성에 따른 현재의 정체성의 경우, 연구자 1은 ‘반은 연구자, 반은 컨설턴트’이자 연구자로서의 정체성이 표류하고 흐릿해진 상태라면 연구자 2는 다양한 교수의 역할들 간의 균형을 잡는 여정으로서 정체성의 의미를 부여하였다. 본 연구에서는 전임교원 정체성 구성의 차이와 공통점이 갖는 의미에 대해 논의하였으며, 마지막으로 연구의 제한점과 함께 후속 연구의 방향을 제언하였다.

The purpose of this collaborative autoethnography is to explore how tenured and non- tenure-track faculty researchers in universities allocate their time and the meanings that this has for their identities. The researchers recorded their time usage from June to December 2023 and constructed and analyzed data based on time diaries, reflective memos, and joint interviews. The research findings are as follows: First, among the roles of professors, both researchers spent the most time on service (external projects). However, there was a difference in the composition of time between Researcher 1 and Researcher 2, with Researcher 1 prioritizing service > research > career development > education > research supervision, while Researcher 2 prioritized service > education > research > career development > research supervision. Second, while both Researcher 1 and Researcher 2 allocated significant time to external projects, the nature of project development differed, with Researcher 1 viewing it as an ‘economic support' and Researcher 2 as a challenge stemming from ‘workplace stabilization' and opportunities for graduate student career development. Third, regarding time usage, Researcher 1 was influenced primarily by the treatment associated with the position of non-tenured faculty, while Researcher 2 faced increased and varied role demands as her tenured faculty position, along with the status of being a mother researcher caring for children. Fourth, regarding their current identity connected to time allocation, Researcher 1 found himself in a blurred state, being ‘half researcher, half consultant,' while Researcher 2 attributed meaning to her identity of balancing multiple roles as a professor. This study discusses the significance of differences and commonalities in the construction of the researchers’ faculty identities, and concluded by suggesting directions for future research, along with the limitations of the study.
